Understanding the Challenge
The client had a team of experienced Tool Setters; however, many were resistant to change and new methods. The role itself is niche and difficult to recruit for, with a limited pool of qualified candidates. Additionally, the plastic manufacturing industry tends to be closely connected, meaning the Operations Manager was already familiar—either directly or by reputation—with many potential candidates, further narrowing the talent pool.
Our Approach
We engaged in detailed discussions with the Operations Manager, with whom we had previously worked in another capacity. During our conversation about the ideal candidate profile, we identified a more effective approach: rather than seeking experienced Tool Setters, we proposed sourcing candidates with a background in Mechanical Engineering, recently out of education or apprenticeships. This would allow the client to train and develop these individuals in-house, moulding them into skilled Tool Setters aligned with the company’s processes and equipment.
The Outcome
We successfully sourced and placed two Trainee Tool Setters—one assigned to the Injection Moulding department and the other to the Blow Moulding department. Despite lacking direct experience in plastics or Tool Setting, both candidates demonstrated strong eagerness to learn and have since become integral members of their respective teams.
Client Feedback
The client expressed high satisfaction with the placements:
“Both candidates have picked things up quickly, they’ve been eager to learn and have become extremely valuable members of the team. Aqumen has done a great job and will be the only agency that I’ll contact. I’ve also passed their details to our other site.”
Key Takeaways & Lessons Learned
This case underscores the value of close collaboration with clients to fully understand their challenges and operational dynamics. By proposing a creative and strategic solution—such as hiring and developing Trainee Tool Setters—we were able to deliver long-term value. We also committed to keeping the client informed of any experienced Tool Setters or Engineers with plastics expertise who may become available.
